There’s a killer on the loose…No, not the one in your favorite horror movie or a zombie from The Walking Dead. This one kills innovation, trust, and motivation all in one swoop. You see, technical excellence doesn’t automatically translate into leadership expertise—and nowhere is this more evident than in the tendency to micromanage. Many Technical Leaders rise through the ranks because they’re brilliant problem-solvers and meticulous executors. But when leading a team, the very qualities that once propelled their success can quietly sabotage it. Technical Leaders may even struggle to delegate due to a deep sense of ownership or lack of trust in others’ technical competence.
Micromanagement may feel like “ensuring quality” or “driving teams to get things done”, but it often delivers the opposite: eroded trust, stifled innovation, and unmotivated teams. When Technical Leaders hold too tightly to the reins, they not only burn themselves out—they block their team’s growth and kill their productivity. The result? Slower progress, higher turnover, and a crushing bottleneck at the top. For Mistake #2 of the Top 5 Productivity Mistakes Technical Leaders Make, we’ll unpack why micromanagement is such a common—and costly—mistake, and explore a practical shift Leaders can make today to move from control to coaching to collaboration.

Erica*, a Sr. Software Engineer, had just been promoted to lead a team of Developers. She was known for writing impeccable code and delivering ahead of schedule. But within three months of her promotion, team morale plummeted. Her developers began missing deadlines. Code reviews took days. And junior team members stopped offering suggestions during sprint planning.
Why? Erica was reviewing every line of code, rewriting key modules herself, and correcting design decisions without discussion. She believed her oversight ensured quality. In reality, it signaled distrust. The team felt second-guessed, discouraged, undermined, and disempowered.
After candid conversations during 1:1 Strategy Sessions with me, Erica committed to shifting her approach. I asked her to lean into a Coach, Don’t Control Technique and try starting each weekly team meeting with three key coaching questions:
What’s your approach to solving this?
What support do you need from me to succeed?
How will you measure success?
Her team was not only receptive to sharing their insights, they began to see Erica as a team player and not an underminer. I coached her to help them by removing barriers to execute and give them the space to make mistakes and grow. The change wasn’t overnight, but the results were undeniable. Within a quarter, her team reported higher engagement scores, turnaround times improved, and Erica had more bandwidth for strategic planning and optimization. Most importantly, she became the kind of Leader who develops other Leaders—by empowering rather than controlling.
Micromanagement is sometimes rooted in good intentions—ensuring high standards, avoiding failure, and maintaining control. But in leadership, it backfires and it is often rooted in perfectionism and insecurity. When Technical Leaders shift from driving to developing, from controlling to coaching, they unlock something far more powerful than perfection: trust, autonomy, and team-wide problem-solving. You discover that you can actually monitor progress and optimize processes without micromanaging. Remember, empowered teams don’t just execute—they innovate. When given space to grow, they don’t wait for instructions—they take initiative. Leaders who coach create a multiplier effect: more creativity, more ownership, and ultimately, better results.
Micromanagement is productivity’s silent killer. Its victims, both Leaders and Individual Contributors, are often left feeling overwhelmed, disengaged, and burned-out. If you’re ready to move from tactical overwhelm to strategic impact, start with one question: “How can I lead with trust, not control?” Then get out of your own way…
